Abstract
Abstrak Penelitian ini bertujuan menyelidiki faktor-faktor yang mempengaruhi rendahnya produktivitas dosen tetap di Perguruan Tinggi Swasta (PTS) di Provinsi Kepulauan Riau, yang berada di daerah perbatasan dan kawasan industri. Isu ini memerlukan perhatian akademis dalam menghadapi persaingan global dan kebutuhan akan sumber daya manusia yang handal. Diperlukan tata kelola PTS yang efektif untuk meningkatkan kualitas pendidikan. Fokus penelitian meliputi kepemimpinan kontingensi, kompetensi, personal trait (karakteristik individu) dosen, dan peran kompensasi sebagai variabel mediasi. Pendekatan kuantitatif eksplanatori digunakan, melibatkan 260 dosen tetap dari total populasi 935, dengan rumus Hair untuk menentukan kecukupan sampel. Analisis deskriptif dilakukan untuk memahami persepsi responden, dan Structural Equation Modeling (SEM) diterapkan untuk memahami keterkaitan antar variabel. Hasil penelitian menunjukkan bahwa kepemimpinan kontingensi, kompetensi, dan personal trait berpengaruh signifikan terhadap produktivitas. Namun, rendahnya pemahaman tentang jabatan fungsional diantara dosen menjadi kontribusi terhadap rendahnya produktivitas. Implikasi penelitian ini menekankan bahwa kepemimpinan kontingensi, kompetensi, personal traits, dan kompensasi sebagai variabel mediasi memiliki pengaruh signifikan terhadap produktivitas. Penerapan faktor-faktor ini sangat penting untuk meningkatkan produktivitas dosen. Kata Kunci : Kepemimpinan Kontingensi, Kompetensi, Kompensasi, Personal Trait, Produktivitas. Abstract This study aims to investigate the factors influencing the low productivity of permanent lecturers at Private Universities (PTS) in the Riau Islands Province, located in border areas and industrial zones. This issue requires academic attention in facing global competition and the need for reliable human resources. Effective governance of PTS is essential to improve the quality of education. The focus of the research includes contingency leadership, competence, personal traits of lecturers, and the role of compensation as a mediating variable. An explanatory quantitative approach was used, involving 260 permanent lecturers from a total population of 935, with Hair's formula employed to determine the sample adequacy. Descriptive analysis was conducted to understand respondents' perceptions, and Structural Equation Modeling (SEM) was applied to examine the relationships among variables. The results indicate that contingency leadership, competence, and personal traits significantly affect productivity. However, a lack of understanding regarding functional positions among lecturers contributes to low productivity. The implications of this study emphasize that contingency leadership, competence, personal traits, and compensation as mediating variables have a significant influence on productivity.
